Why More Women in HR Should Be Leading the Way

At the Women in Leadership Foundation, we believe in breaking barriers and creating space for women to lead across every industry. Human Resources is one of the few professions where women make up the majority. Yet, a recent study by Sapient Insights reveals that when HR roles become more strategic and visible, men disproportionately fill those top positions.


This research uncovers a critical disconnect. Although women are driving collaboration, innovation, and people-first strategies in HR, their contributions are often overlooked or undervalued at the executive level. The higher the stakes, the more male-dominated the leadership becomes, despite the fact that HR-led organizations see up to 34 percent better business outcomes over five years.


The report also highlights how women carry a heavier “cognitive burden” in the workplace. From taking on tasks that are essential but not promotable, to adjusting how they communicate their achievements to avoid being perceived as “too aggressive,” women in HR often face challenges that are rooted in long-standing gender stereotypes.


But there is hope. Tools like AI and automation are helping women reduce invisible workloads and focus on strategic impact. Women are leading the way in adopting these technologies to create more space for high-value contributions. While AI alone cannot close the leadership gap, it can be part of a broader shift that recognizes and elevates the leadership women are already demonstrating.


What will truly move the dial is greater visibility, direct access to decision-makers, and a shift in how leadership is defined and rewarded.
